No magic here indeed: we all did crappy code, and we needed those mistakes to code better today. That's the cost to pay but it's worth it in the end. There is no shortcut to learning (aside not learning and just applying told recipes). You can still mitigate the interim by selecting people who made this effort for your team, and giving proper vision and motivation to embrace it.
